Change management

Prosci-certified change management in Sacramento

New systems, reorganizations and mergers rarely fail on the plan. They fail on the part that depends on people understanding why, knowing what is expected of them, and being able to say what is not working while there is still time to fix it.

Michele Smith, MHA, PCC, is a Prosci-certified change practitioner who works with Sacramento and Northern California organizations on the human side of change. The structure comes from ADKAR, which looks at change one person at a time: are they aware of why this is happening, do they want it to work, do they know how to do the new thing, are they able to do it under real conditions, and is anything reinforcing it afterwards.

That sequence matters because most stalled change is a gap at a single step. A team that resists a new system is often perfectly willing and simply unable, because nobody built the time to learn it into the week. A rollout that looked complete quietly reverts because nothing reinforced it after go-live. Naming the gap is usually the difference between another all-staff announcement and a change that holds.

Work begins with listening: to the leaders sponsoring the change, to the managers carrying it, and to the people whose daily work is about to be different. From there Michele builds the communication, the sponsor coaching and the measures that tell you whether adoption is real rather than reported, and stays close enough to adjust as the change meets the organization.

Engagements range from a short advisory role alongside your internal project team to leading change management for a system implementation end to end. Either way the aim is that your own leaders are more capable of running the next change without outside help.

  • Change readiness and risk

Where this change is likely to stall, who is affected, and what each group needs before go-live.

  • ADKAR-based plan

Awareness, desire, knowledge, ability and reinforcement, mapped to the groups doing the work.

  • Sponsor and manager coaching

The people the organization watches during change, prepared for the conversations they will actually have.

  • Adoption measures

Simple indicators that show whether the new way is being used, not just launched.

A few honest answers

What does Prosci-certified mean?

Prosci is the change management methodology behind ADKAR, and certification means Michele has been trained and assessed in applying it. In practice it gives the work a structure that your project team, sponsors and managers can all follow, rather than a set of opinions about how change should feel.

How is this different from project management?

A project manager keeps the build on schedule: the system, the process, the dates. Change management keeps the people ready for it. Both are needed, and the two work alongside each other. Michele regularly sits next to an internal project manager rather than replacing one.

Can you work alongside our internal team?

Yes, and that is often the most useful arrangement. Michele can advise your internal lead, coach your sponsors, or take the change workstream outright, depending on what your team has capacity for.

How long does an engagement run?

It depends on the change. A readiness assessment and plan can take a few weeks; supporting a system implementation through go-live and reinforcement usually spans several months. The scope is agreed before anything starts.

What does it cost?

Consulting engagements are scoped to your organization after a free 20-minute discovery call, so you see the approach and the price before committing to anything.

What if the change has already gone badly?

That is a common starting point. A stalled or resented rollout can usually be recovered, and the first step is an honest look at which ADKAR step was skipped and what people were never actually told.
